Autonomy, Mastery, Purpose

Daniel Pink's synthesis (from Deci and Ryan's Self-Determination Theory) of the three intrinsic motivators that drive deep engagement and performance: AUTONOMY (the desire to direct your own work and life—control over task, time, technique, and team). MASTERY (the urge to improve at something that matters—the satisfaction of getting better through deliberate practice). PURPOSE (the yearning to do something in service of something larger than yourself—connecting daily work to meaningful impact). As a mental model: for complex, creative work, intrinsic motivation (autonomy, mastery, purpose) OUTPERFORMS extrinsic motivation (rewards and punishments)—and the absence of any one of the three creates disengagement even when the other two are present.

When to use it

When intrinsic motivation would outperform extrinsic rewards for complex work; when employee engagement needs diagnosis through the autonomy-mastery-purpose framework; when work design needs to incorporate all three motivators; when understanding why talented people disengage despite good compensation.

How it can help

Design work environments and personal practices that maximize all three intrinsic motivators. For AUTONOMY: give people control over how they accomplish goals rather than prescribing methods. For MASTERY: provide challenging work with clear feedback loops and opportunities for skill development. For PURPOSE: connect daily tasks to meaningful outcomes and organizational mission. The diagnostic when engagement is low: which of the three is missing? Autonomy without purpose produces directionless freedom. Mastery without autonomy produces frustrated expertise. Purpose without mastery produces passionate incompetence. All three together produce flow.
