Cultural Intelligence (CQ) Model

Developed by Christopher Earley and Soon Ang, Cultural Intelligence measures an individual's ability to function effectively across cultural contexts through four capabilities. CQ Drive (motivation): interest and confidence in engaging cultural difference. CQ Knowledge (cognition): understanding of cultural norms and systems. CQ Strategy (metacognition): ability to plan for and adjust during cross-cultural encounters -- awareness that default scripts may not apply. CQ Action (behavior): ability to adapt verbal and non-verbal behavior appropriately. Unlike personality traits, CQ is developable through deliberate practice. Research across 98 countries shows CQ predicts cross-cultural effectiveness beyond IQ, EQ, and prior international experience.

When to use it

When selecting or developing people for international assignments. When diagnosing why a culturally diverse team underperforms despite individual talent. When designing cross-cultural training programs. As a self-assessment tool before entering an unfamiliar cultural context.

How it can help

Provides a concrete development path rather than treating cross-cultural competence as a fixed trait. Organizations use CQ to select expatriates (high CQ Strategy predicts adjustment better than language fluency), design training (identify which capability needs development), and compose diverse teams. Individuals use it as a pre-trip checklist: Do I have the Drive? The Knowledge of this culture? A Strategy for monitoring assumptions? The Action repertoire to adapt? The metacognitive component is particularly powerful -- catching yourself projecting cultural norms in real time.
