Distinct from Founder's Syndrome (where a founder won't let go), the Founder's Trap is the organizational crisis that occurs when a charismatic founder's departure reveals that the organization's functionality depended on their personal network, intuition, and force of will rather than on scalable systems. The trap springs because founders often operate through informal channels—making decisions in hallway conversations, resolving conflicts through personal relationships, and holding strategy in their heads rather than in documents. Everything works beautifully until they leave. Then the organization discovers it has no decision-making process (the founder was the process), no conflict resolution mechanism (the founder was the mediator), and no strategic clarity (the founder was the strategy). Apple after Jobs's first departure, Disney after Walt Disney, and countless startups after founder exits all demonstrate the pattern. The trap is set during success—because things work, nobody questions the fragile personal dependency.
